The deer show the contrast between what Carol's mentorship looks like with Lizzie and Mika and what Rick and Lori's parentage looked like with Carl. Carol has become more hardened because she needed to survive, and she tries to pass it on to the children under her tutelage, even trying to make Mica hunt for a deer, a signifier of innocence (to my mind, at least). But Lori would rather Carl die of his gunshot wound than grow to become cold, and Rick assured her that Carl would keep his innocence because when he awoke a second time from his gunshot-induced coma, he gushed about a deer - something beautiful, innocent...and alive. Carol's style cannot be disregarded as the world really has changed. At this point, if you do not fight, you die - something Rick and Carl also now understand. It just so happens that she has not tried to understand the complexities of her students before trying to toughen them up. Hershel was there to guide Rick regarding Carl, to ensure Carl remains capable but not cold. I believe Carol was not able to translate to Mica that she can become more capable without losing her conscience, and due to losing her daughter (Sophia), she could not bring herself to be a mother to Lizzie, fearing it would soften the girl and make her incapable. This is why Lizzie could not share all of her thoughts with Carol, and thus, the help and guidance she needed to address her mental condition never came. So what did Mica need? A patient, understanding teacher. And what did Lizzie need? A mother. Unfortunately, Carol was neither at this point. And to say the consequences were severe is a HUGE understatement.
