Gon jugement is pretty in line with how he interacted with the Phantom Throupe. He’s not condoning the ants killing people, but how the Rhino and the others treated each other tell him that the ants as a community, unlike the Throupe, do not seem to have empathy and can’t be reasoned with. Essentially the Throupe are evil humans but have some humanity, the ants are evil human-like creatures but this group in Gon’s view lacks humanity. What Kite is saying is that Gon mindset is dangerous because Gon is only able to kill the ants because he dehumanizes them, but if he gets to empathize with some ants this could make him hesitant to do what he needs to do.

Only the Queen has the ability to pass traits from organisms in her diet. If any other ant eats a human with Nen, they won’t get better Nen. The reason why they’re getting Nen was explained earlier in the Heavens Arena arc. If you blast someone with your Nen, you can unlock their own Nen (remember every living thing has dormant Nen). That’s how Wing gave Nen to Gon and Killua, but he did it softly. If you do it the violent way like Gon did to the rabbit guy, you can kill or cripple someone, but if they survive they will unlock their Nen.
